What We Measure
Aurora evaluates three key components of cognitive ability, representing the core of fluid intelligence (Gf) — the capacity to reason, learn, and solve unfamiliar problems.
These components are among the most reliable indicators of task performance, learning speed, and overall job effectiveness, consistently supported by decades of industrial-organizational psychology research.
Aurora currently measures:
1. Fluid g (Pattern Recognition)
- Inspired by Raven’s Progressive Matrices
- Candidates identify the correct pattern or rule among abstract shapes
- Core measure of reasoning, abstraction, and general problem-solving
2. Spatial Reasoning
- Involves visualizing and manipulating objects in two or three dimensions
- Example: estimating the number of blocks within a 3D structure
- Strongly predictive of performance in technical, analytical, and engineering roles
3. Mathematical Reasoning
- Understanding relationships between quantities, logic, and structure
- Tasks include arithmetic deduction and applied problem-solving
- Relevant for roles in operations, data analysis, and structured decision-making
These three dimensions combine to form the Aurora Cognitive Index, a standardized measure used in role matching and overall candidate scoring.
Aurora Cognitive Tests
Aurora’s assessment suite includes two separate tests, each targeting distinct aspects of reasoning and processing efficiency, while maintaining strong psychometric foundations.
1. Pattern Recognition Test (Raven-inspired)

Format: 28 questions; 20 minutes total.
This test follows the same theoretical structure as Raven’s Progressive Matrices, widely recognized for its ability to measure general intelligence and predict job performance across industries.
2. AGCT-Inspired Test (Math, Spatial, Cognitive Speed)
Adapted from the Army General Classification Test (AGCT) — historically one of the most validated measures of general cognitive ability — Aurora’s modern version integrates numerical, spatial, and speeded reasoning in a digital format.
It measures:

Format: 100 questions total (50 Math Reasoning, 50 Spatial Reasoning); 25 minutes total. Processing speed is reflected by the short response window for each item.
This test assesses problem-solving efficiency under pressure, a strong predictor of learning rate, error detection, and performance in fast-paced professional contexts.
Score Distribution and Interpretation
All cognitive results are reported on a standardized Aurora scale:
- Mean = 60
- Standard Deviation = 15
This allows consistent comparison across candidates, roles, and hiring pipelines.
However, it is important to note that Aurora’s tests currently perform at a higher difficulty level than intended.
While the dataset’s mean remains at 60 by definition, our current sample — primarily composed of engineers, technical recruiters, sales developers, and office professionals — is not representative of the general population.
Given the strong cognitive demands of these roles, we expect the true average for this group to be higher than 60.
Therefore, individual scores may appear lower in absolute terms than they would on a general-population scale.
The key insight lies in relative comparison, not absolute values — how a candidate performs relative to others in the same testing group or role benchmark.
Aurora will recalibrate its scoring range once sufficient data has been collected across a broader population.
Why Cognitive Ability Matters for Job Performance
Cognitive ability is consistently shown to be the strongest single predictor of job performance — more than education, experience, or personality traits.
It predicts:
- Speed and depth of learning
- Accuracy of reasoning and decision-making
- Adaptation to new or complex environments
- Lower error rates and higher consistency
- Capacity to handle responsibility and ambiguity
In complex or analytical roles — such as engineering, product management, analytics, operations, or leadership — cognitive ability determines how quickly individuals acquire expertise and adapt to change.
Even in more routine positions, it correlates with training efficiency, reliability, and long-term performance stability.
High vs. Low Cognitive Profiles
High Cognitive Score
- Learns new systems and concepts rapidly
- Understands complex instructions with minimal guidance
- Detects patterns and inconsistencies early
- Adapts quickly to unfamiliar situations
- Makes sound decisions under time pressure
Lower Cognitive Score
- Prefers structured, predictable work environments
- Benefits from clear, step-by-step guidance
- Adapts steadily rather than rapidly
- Performs reliably within defined frameworks
Aurora’s interpretation emphasizes fit over rank — a lower score is not “worse,” but rather an indicator of the environments where a person will perform at their best.
